Overview: Organizational Analysis – Your Experience

The major assignment for this course is analysis of your organization. During the span of this course, you have been shadowing a nurse leader, observing and reflecting on skills, behaviors, and strategies that the leader exhibits. You have also been assessing and reflecting on your own leadership and management styles and skills. Now you will gather those thoughts in a more formal retrospective of your experience in the course. You may notice that the rubric for the previous assignment is similar to the rubric for this assignment. Keep in mind that the previous assignment you were presenting an analysis of the leader/manager that you shadowed and with this assignment you are presenting an analysis of the overall experience (which does include the time spent with your leader/manager).

Objectives

· Apply trends, issues, theories, and evidence as guidelines for management decisions.

· Evaluate effectiveness of communications patterns using specific management situations.

Please create a new word document with title page, body of paper, and references according to 7th ed APA to submit your work.

    Personal VALUES Influencing FACTORS

    Responsibilities- I am responsible for
    maintaining good grades in school, keeping up
    with deadlines at work, taking care of my son,
    and keeping a roof over out head

    Commitment – I am very committed to school.
    A friend of mine told me about this school and
    it is user friendly. I am committed to finish my
    MSN.

    Personal Experience- Sometimes I find it
    difficult to juggle work, school, and raising my
    son, but I am determined to finish without any
    issues.

    Family Member(s) – I don’t have any family in
    the local area. But I do have friends that I rely
    on and vice versa. I do not get to see my
    family as much as I would like to.

    Friends- I have a rainbow of friends and they
    support me going back to school , however,
    they still rely on me for companionship

    Peers- I have very few coworkers I would call
    a friend or see/ talk to after normal working
    hours.

    Mentors- I had a mentor when I was in RN
    school and she really pushed me to finish. I
    had a difficult time in school.

    Work-Related- Work keeps me busy, but it
    does not interfere with my school or personal
    life. I work a pretty steady 8-4 M-F without
    travel required.

    Education – I am currently in the RN-MSN
    program. I plan to be done with my BSN

    Whatever those do not cover, I pay the rest
    out of pocket.

    Balancing Personal & Professional Life –
    My family and friends are supportive of me
    going back to school, however, I find it
    sometimes difficult with work, school, being a
    single parent, and trying to hangout on the
    weekends from time to time.

    Learning Experiences – I would love to have
    an opportunity to work in the ICU. I worked in
    telemetry for one year and I learned a lot.

    Flexibility- My flexibility is very limited once I
    became a mother. I have a strict schedule
    Monday- Friday. I can only make plans after I
    am 100% sure that my child will go with his
    dad every other weekend.

    Planned or Unplanned- I feel that unplanned
    challenges that present in life are learning
    opportunities. I learn the most from
    unexpected things that happen, so I know in
    the future how to handle them.

    Resources and Networks- Resources and
    networks in nursing are limitless. I am also in
    the BNA of greater Washington DC, where
    they also offer scholarships.

    Balancing Personal & Professional Life – I
    work M-F 8-4 PM and I try not to stay late so I
    can spend time with my son. He is 3 and is
    also learning. We spend most weekends
    together. When I don’t have him, I will make
    plans with friends or go on a short trip.

    Fears- There has been a lot of changes at my
    job and I always fear my position will get cut at
    work. They have been cutting positions left
    and right without enough notice. I also fear the
    upcoming changes with the tuition
    reimbursement. Right now, they offer each
    staff 3k a year, and I heavily depend on it.

    Competition – The only competition is myself.
    As long as I work hard and achieve my goals,
    I feel that I will be fine.

    Limiting Factors- Management of time. I like
    to procrastinate until the last minute and have
    anxiety when something is due in a few hours.

    Currently, I am in the RN-MSN program. I will
    be obtaining my BSN by Spring 2020 any my
    MSN in another 2 years.

    Still work at current job/position. The current
    position I work requires a BSN, but since I
    transitioned from LPN to RN, my boss took
    the BSN requirement off the job offer. I got the
    job because they knew I can get the work
    done.

    Statement of Philosophy

    Record your statements of philosophy of Nursing and of personal philosophy. Explain how these
    are reflected the values, vision, and personal interests that you recorded in your “My Vision and
    Interests” tool.

    Most people would state that the word nurse is synonymous. “Caring and nursing are so

    intertwined that nursing would not be nursing without the act of caring “(McDonough, n.d.). My

    philosophy of nursing is to maintain my accountability, compassion, and my professionalism. My

    personal interest is to serve others and continue my education. This is directly linked with my

    personal philosophy to serve others in a compassionate manner. Therefore, I will always try to

    improve my nursing skills, so I can provide the best care for my patients.

    As a nursing professional for over 10 years, I have seen several personalities and styles that

    float throughout the departments, whether they are in nursing, ancillary, or medical staff. It is

    apparent to me that even though there are multiple ways of managing care for the patients, each

    healthcare director has the best interest of the patient in mind when applying their practice. In out

    department which nursing, we employ the 5 C’s of caring which include commitment, conscience,

    competence, compassion, and confidence (Roach, 2002).

    In spring of 2020, I will be finished my with Bachelor’s degree in Nursing. In 2023, I my

    Master’s degree will be completed. In that same year, I plan on purchasing my first home and have

    the renovations needed to have my home registered and licensed as an assisted living.

    To achieve my goal of completing my BSN in spring 2020 and continue straight through to

    the MSN program, I plan on doing this so by not taking any breaks. I will continue to maintain a

    hearty, personal and professional balance in life. I will continue to manage my stressful schedule

    by including healthy options such as rest, exercise, and music. ‘The most autonomous and self-

    determined form of motivation is based on intrinsic regulation” (Hartman, Dohle, and Siegrist,

    2015).

    The priorities of my goals are consistent with my statements of values as it demonstrates

    determination, knowledge, perseverance, and service to others. My goals reinforce one another.

    opening my own assisted living. I will have the knowledge I need to pursue this goal.

    The Organizational Analysis: Your experience

    In this paper I bring together my nurse leader shadowing experience and my reflections. I

    will discuss how Ortho/Neuro and Clinical Decision Unit (CDU) manager Amanda Wigder, RN,

    MSN, CMSRN handles conflict and its effectiveness. I also reflect on my own leadership skills

    and my nurse manager leadership skills with examples. I end this paper by discussing if I would

    want a manager position and how to develop myself for professional growth.

    Observations

    I had the pleasure to shadow Amanda Wigder, RN, MSN, CMSRN and was able to

    observe her interact with her staff members, peers and her superiors. Amanda is currently the

    manager of a thirty-five bed Orthopedic/Neurology unit and a twelve bed observation unit called

    Clinical Decision Unit (CDU). She practices a democratic leadership style when managing

    Ortho/Neuro and CDU. According to AANAC this style of leadership encourages open

    communication and staff participation in decisions (2013). Workers are given responsibility,

    accountability, and feedback regarding their performance (AANAC, 2013). Furthermore she

    does not focus on individual mistakes, but of quality improvement of systems and processes

    (AANAC, 2013). For example, rather than focusing on individual mistakes she encourages open

    discussions in how to make the unit safer. Open discussions have led to many unit changes. For

    instance, CDU is a 12 bed unit and from 7p-7a staffing calls for only two RN’s. To decrease

    patient fall rates the staffing grid was updated and staffing now calls for two RN’s and a nurse

    assistant when census is at 8-12 patients.

    The week I observed Amanda was quite interesting in that both Ortho/Neuro and CDU

    were closed due to low patient census and to decrease hospital cost both units were merged with

    the cardiac unit. There were two situations in which I was able to observe Amanda handle

    conflict. The first conflict that I observed was with an Ortho/Neuro nurse. Due to the three units

    being merged many of the staff were put on-call more than once and this led to a nurse being

    upset because she needed the hours to pay bills. Amanda listened to the nurse concerns, but in

    order to be fair to everyone Amanda reinforced to the nurse that she was next in line to be placed

    on-call. I felt that Amanda was effective in handling this situation because she used the low

    census policy to guide her decision and not emotions. It just so happened that on my shadow day

    the Chief Nursing Officer gave Amanda approval to re-open the Ortho/Neuro unit. Amanda was

    effective in handling conflict with the ER, PACU and ICU managers in when they were

    attempting to transfer patients all at the same time. Amanda and her Ortho/Neuro team build a

    consensus that the patient transfers and admissions needed to slow down for patient safety.

    Amanda was able to communicate the unit’s concerns with the other managers and they all

    agreed to slow down the pace. I felt that Amanda was effective in communicating her unit’s

    concerns which led to results.

    Reflections

    My initial impression of the nurse manager was that their main job responsibility was to

    manage the unit’s daily operations. From attending meetings with Amanda and learning more

    about her credentials and involvement in the hospital my opinion definitely changed. A nurse

    manager not only manages daily operations, but also has to be a model for the nursing

    profession. Now I understand why they say nursing is not a job, but a profession. For example,

    Amanda not only manages the unit’s operations, she is studying for another certification exam

    and she is involved in hospital councils.

    I feel that my style of leadership falls under transformational leadership. This style of

    leadership is based on building relationships and motivating staff members through a shared

    vision and mission (AANAC, 2013). I feel that I have a lot of charisma and can inspire people to

    do things they were not sure they could do by giving encouragement (AANAC, 2013). For

    example, I have gotten many compliments in when I precept new nurses. I also believe that my

    leadership style will not complement the organizations because the med-surg units are too big

    and it would be challenging to motivate the staff to be high performances especially when the

    units are already short staffed, busy, etc. However, my leadership style would complement the

    Clinical Decision Unit because the unit is smaller therefore easier to manage.

    A leader also has to be skilled and knowledgeable of their health care environment in

    order to lead. Amanda exceeded my expectations in this skill because she took charge and

    communicated to other managers that a change was needed. She showed dedication to her staff,

    the organization and to patient safety. By have a democratic leadership style Amanda was

    effective in having an open discussion with ER, ICU and PACU managers which led to safe

    patient transfers. A second manager leadership skill is the ability to give feedback on

    performance. I was able to observe Amanda give her feed back to the Chief Nursing Officer in

    when she was asked what qualities she would like to see in the new Director of Inpatient

    Services. This observation showed that the Chief Nursing Officer and Amanda’s leadership style

    compliments one another, which is better for the organization.

    Communications

    I have been an acute care nurse for about two and a half years and being a nurse manager

    is not for me because I do not have the passion for it. A nurse manager means you have to be

    committed to the unit, but also to the organization by being involved in shared decision councils.

    A nurse manager is more stressful than being a staff nurse, because a manager has to take their

    work home with them and need to be available by phone. However, I can see myself being a

    team lead and to get there I need to work on my communication skills and confidence. Enrolling

    in a communication course can help improve my communication etiquette. For example, listen

    before speaking. I can also join a nursing council because that shows that I want to be involved.

    In addition, earning my Bachelor’s Degree in Nursing would also strengthen my credentials for a

    team lead position.

    Summary

    Overall, I feel that shadowing a nurse leader was a great experience. I have about two and

    half years experience and I feel that this project came at the right point of my life. I have much

    admiration and respect for management and their commitment to their organization. It takes a

    strong person to lead a group of vibrant personalities. Amanda is a great role model and the

    organization is lucky to have someone passionate on making the organization stronger. She is an

    effective leader and her leadership skills show. This experience has also made me recognized that

    the traditional hospital nursing career pathway is not for me and that I need to start looking at

    professional growth outside of acute care.
